Questions to Ask in an HVAC Interview When Hiring a Tech

  1. Walk me through the last service call you ran, from pulling into the driveway to getting the invoice signed.

    Why ask it

    A concrete story is harder to fake than a philosophy, and it shows in one answer how they greet a customer, sequence a diagnosis, document findings and close out paperwork.

  2. Which licenses and certifications do you hold right now, and when does each renew?

    Why ask it

    Confirms they can legally buy and handle refrigerant under EPA Section 608 plus any state or city mechanical license, and flags lapsed cards you would have to fix before they can be dispatched alone.

  3. What equipment have you worked on most: gas furnaces, straight cool splits, heat pumps, mini splits, rooftop package units, boilers?

    Why ask it

    Techs specialize more than resumes suggest, and matching their actual hours to your service mix tells you whether they can run calls on day one or need ride alongs on half your fleet.

  4. Which tools do you own, and which do you expect the company to supply?

    Why ask it

    A tech who owns gauges, a good meter, a micron gauge and a vacuum pump has been trusted with real work, and the answer surfaces a stocking cost conversation before it becomes a first week surprise.

  5. How do you verify a system is charged correctly after you finish?

    Why ask it

    Listen for superheat and subcooling targets, weighed in charge on a line set, and checking the manufacturer chart. Anyone who says they add gas until the suction line feels cold will be creating callbacks.

  6. A customer says the AC runs nonstop but the house never gets cool. What do you check, and in what order?

    Why ask it

    Reveals whether they start with airflow, filter and delta T before touching gauges, and whether they can explain a diagnostic path instead of jumping straight to a parts guess.

  7. Tell me about an airflow problem you diagnosed. What did you measure?

    Why ask it

    Strong techs will mention static pressure across the coil and blower, duct sizing, closed registers or a dirty evaporator. Weak techs treat every complaint as a refrigerant problem.

  8. How do you tell the difference between a part that failed and a part that was killed by something else?

    Why ask it

    Tests root cause thinking: a capacitor that pops twice, a contactor that welds, a compressor pulling high amps on a plugged condenser. It predicts whether you get lasting repairs or repeat trips.

  9. Walk me through your process on a no heat call on a gas furnace in January.

    Why ask it

    You want to hear a sequence of operation approach: call for heat, inducer, pressure switch, igniter, flame sense, limit. It also shows how they work under pressure with a cold house and an anxious customer.

  10. How do you check for a cracked heat exchanger or a carbon monoxide problem, and what do you do when you find one?

    Why ask it

    This is the answer with the most liability attached. Look for combustion analysis, CO readings in the supply air, and a clear willingness to shut down and red tag rather than let it ride until payday.

  11. Describe your process for brazing and commissioning a new line set.

    Why ask it

    Nitrogen purge while brazing, pressure test, evacuation to a target micron level and a decay test separate installers who do it right from ones whose systems leak out in two seasons.

  12. Tell me about a time you shut a system down or refused to restart it. How did the customer react?

    Why ask it

    Shows whether they will make an unpopular safety call and hold it, and how they explain a shutdown to someone who just wants the heat back on tonight.

  13. How do you handle a callback on your own work?

    Why ask it

    Everyone gets callbacks. What matters is whether they go back willingly, look for what they missed, and tell the office, or whether the answer slides into blaming the equipment, the install crew or the customer.

  14. How would you explain a four thousand dollar repair to a customer who expected a three hundred dollar fix?

    Why ask it

    Tests plain language communication and pricing composure, and it exposes techs who lean on scare tactics rather than showing the reading, the failed part and the options.

  15. How do you decide whether to recommend repair or replacement, and how do you present both?

    Why ask it

    You learn their ethics around sales pressure: age of the system, cost of the repair against replacement, refrigerant type, and whether they give the customer a real choice or only quote the big ticket.

  16. You run six calls a day. How do you keep photos, readings, parts used and invoices straight?

    Why ask it

    Field documentation is where most service departments bleed money. Their answer tells you whether they will actually use your dispatch software or leave the office chasing missing tickets every Friday.

  17. What does your realistic availability look like during a July heat wave or a hard freeze, including on call and overtime?

    Why ask it

    Peak season is when the money is made, so get honesty now about childcare, second jobs, commute distance and how many nights on call they will actually take before they burn out and quit in August.

  18. What do you do when you get to a job and realize it is past your experience?

    Why ask it

    The right answer is to call a lead tech or the manufacturer tech line, not to guess with the customer watching. It tells you how much supervision they will need and whether pride will get in the way.

  19. Which code or inspection requirements do you run into most, and where have you seen installs fail?

    Why ask it

    Combustion air, condensate termination, flue clearances, disconnect access and working space come up constantly. Fluency here saves you failed inspections and free return trips.

  20. What part of this trade are you still trying to get better at, and what have you done about it in the last year?

    Why ask it

    Closes on growth rather than gaps: manufacturer classes, NATE testing, a boiler or controls course, or shadowing a lead. It separates techs who are still learning from ones who stopped ten years ago.

Practical guidance for the conversation itself

How to Run It

Make them diagnose out loud

Certifications tell you what they sat through, not what they can find. Give one real scenario from your own call history and let them talk through the checks in order. Silence while they think is fine. Vagueness is not.

Ask for numbers, not adjectives

Follow up every technical answer with what did you measure and what did you expect to see. Superheat, subcooling, static pressure, temperature split, microns, amp draw against rated load. Techs who work with numbers will offer them without prompting.

Score safety separately

Treat the combustion, carbon monoxide, refrigerant recovery and electrical lockout answers as pass or fail, not as points to average with charisma. One casual answer about venting refrigerant or skipping a red tag should end the process regardless of how good the rest sounded.

Walk out to their truck or toolbag

A five minute look at their gauges, meter, micron gauge, recovery machine and ladder tells you what their last shop trusted them with and how they maintain their own gear. Do it as a friendly tour, not an inspection.

Answers That Should Worry You

  • Diagnoses by feel: adds refrigerant until the line feels cold, never mentions a gauge or a chart.
  • Cannot name their evacuation target or has never used a micron gauge on an install.
  • Treats a red tag or shutdown as the office's decision rather than the tech's responsibility.
  • Talks about closing every call with a replacement quote before mentioning the diagnosis.
  • Every callback story ends with the customer, the equipment or the install crew at fault.
  • Vague on license status: says it is around somewhere or that a former employer held it for them.
  • Cannot describe a sequence of operation on a furnace or a heat pump defrost cycle in their own words.
  • Short unexplained gaps at three or four shops in two years and no interest in why each ended.

A 45 Minute Sequence

First 10 minutes: warm up and verify

Open with the last service call walkthrough, then licenses and equipment history. You get a talking baseline and you confirm the paperwork before spending an hour on someone who cannot legally buy refrigerant.

Middle 20 minutes: diagnose

Run the no cooling scenario, the airflow question, the no heat sequence and the failed part versus root cause question back to back. Do not help. Ask what next each time they finish a step so you can see how deep the ladder goes.

Next 10 minutes: safety and customers

Move to combustion and carbon monoxide, the shutdown story, the callback question and the expensive repair explanation. This block predicts warranty cost and online reviews more than anything else in the interview.

Last 5 minutes: logistics and growth

Cover on call reality, overtime, when they escalate past their experience, and what they want to learn next. End here so the conversation closes on their future with you rather than on a test they may have stumbled through.

Verify Before You Offer

  • Look up the EPA 608 card and any state or municipal mechanical license yourself rather than taking a photo of a card at face value.
  • Call one service manager, not just the friendly coworker they listed, and ask directly about callback rate and comebacks.
  • Send them on a paid ride along or a half day working call with a lead tech before the offer, and ask the lead what they would let this person do unsupervised.
  • Confirm a clean driving record early if they will take a company van home.
  • Put pay structure in writing: hourly versus flat rate, spiff or commission, on call rotation, and who pays for tools and boots.
